摘要:
为明确挑战性-阻碍性压力对新生代矿工工作倦怠的影响机制,在文献梳理和实地调研的基础上,以山西省煤矿企业649名新生代矿工为研究对象,采用挑战性-阻碍性压力量表、组织公平感量表、中文版心理弹性量表和工作倦怠量表进行调查,探讨挑战性-阻碍性压力、组织公平感、心理弹性与工作倦怠之间的关系,构建挑战性-阻碍性压力影响下新生代矿工工作倦怠发生的假设模型。研究结果表明:挑战性压力负向影响新生代矿工工作倦怠,阻碍性压力正向影响新生代矿工工作倦怠;组织公平感在挑战性-阻碍性压力与工作倦怠间有中介作用;心理弹性在挑战性压力与工作倦怠间有中介作用,但在阻碍性压力与工作倦怠间中介作用不显著;挑战性-阻碍性压力可以通过组织公平感→心理弹性的链式中介间接影响工作倦怠;对新生代矿工工作倦怠管控,既需要管控其工作压力水平,也需要区分挑战性-阻碍性压力从而实施不同措施。研究结果可实现对新生代矿工的压力管控,推进对新生代矿工的安全管理提供理论基础和借鉴。
Abstract:
In order to clarify the influence mechanism of challenge-hindrance stress on the job burnout of new generation miners,on the basis of literature review and field investigation,649 new generation miners in coal mining companies in Shanxi Province were selected as the research objects,and the challenge-hindrance stress scale,organizational justice scale,Chinese version psychological resilience scale and job burnout scale were used for investigation.The relationship among the challenge-hindrance stress,organizational justice,psychological resilience and job burnout was discussed,and a hypothesis model of job burnout of new generation miners under the influence of challenge-hindrance stress was constructed.The results show that the challenge stress negatively affects the job burnout of new generation miners,while the hindrance stress positively affects the job burnout.The organizational justice plays a mediating role between challenge-hindrance stress and job burnout.The psychological resilience plays a mediating role between challenge stress and job burnout,but has no significant mediating effect between hindrance stress and job burnout.The challenge-hindrance stress can indirectly affect the job burnout through the chain mediation of organizational justice and psychological resilience.In order to control the job burnout of new generation miners,it is necessary to control the level of their work pressure,and also to distinguish the challenge-hindrance stress to implement different measures.The research results can realize the pressure management and control of the new generation miners,and provide a theoretical basis and reference for promoting the safety management of the new generation miners.
